摘要: | 本文研究對象~雲林縣土庫鎮華聖啟能發展中心,是一個新的發展模式,提供給教會不一樣的思維與合作模式。本文透過質性研究,探討華聖發展歷程,以及發展過程中所面臨的問題。以三角矛盾理論來探討中心從草創、穩定成長與最後的成熟期等三階段,機構所面對的矛盾問題與因應的方式,並透過刺蝟原則中所提出的熱情、最擅長的特點與資源引擎等三大部分進行研究。 綜合研究分析,得到的結論如下:一、華聖發展的模式與歷程1、機構發展類型:由於發展的方向係以服務使用者的需求為考量,因此三階段均傾向於目的性的發展模式。2、機構管理模式:發展初期為教區主導,穩定發展時期則為身心障礙機構主導,而機構發展成熟期,則傾向於共同管理方式。3、董事會治理模式:在發展初期階段,為董事長治理模式;穩定發展階段,則是董事會治理模式。最後,發展成熟階段則傾向於分享式的治理模式。二、矛盾理論1、改變關係矛盾因應的策略:透過在職進修,讓員工認識教會的信仰與機構服務的使命,進而認同服務理念;主動參與教堂活動,與社區和教友建立良好關係。2、組織改變因應的策略:從原來的日間托育服務轉型成為全日型住宿服務,組織型態轉型之際,以「這條路是一定要走」的決心,來面對組織的改變。3.、克服角色改變矛盾的策略:中心以學習能力較好的服務使用者來帶領學習能力較差者,發現這樣的學習效果較佳。此外,注重服務使用者之個人隱私,按服務使用者的特質與個性進行寢室分配,用實際的關懷行動來補足硬體或空間上的限制。 最後,本研究透過刺蝟原則的理論探討,發現從華聖啟能發展中心因應的策略,掌握到原則裡的熱情、擅長特點與資源引擎三大重要因素:以對機構使命的認同保有對工作的熱情,以中國鼓的成立展現獨特才能,以教會資源的運用保有經驗的傳承與對外的連結性,成為華聖啟能發展中心邁向成長與茁壯的基礎。 This is a study of Tuku Township, Yunlin County, Chinese Holy Martyrs Center for the training of the handicapped. It is a new development model offering to the church a different model of thinking and collaboration. This has passed through qualitative study research of the center’s developmental process and history as well s the problems encountered in the developmental process. There is a triangular conflict theory in the study of the center from its grass roots to the final three stages of maturity, problems and contradictions confronting the center and their coping approach, and the same time with the aid of the passion of the hedgehog principle, as the most adept of the characteristics and resource engine of the three other parts of the study. Comprehensive Research Analysis Conclusion:First, The Chinese Holy Martyrs Center for the training of the handicapped1. Institutional Development Type: Due to the direction of the development based on the needs of the service users in mind, there are three phases of the purpose developmental model.2. Institutional Management Model: Early stage of development of the parish led model, stable period of development compared with the disabilities sector led model, the institutional development maturity tend to the co-management method.3.Board Governance Model: In the early stages of development, the chairman of the board governance model is a stable stage of development, finally in the mature stage, it tends to the shared style of governance.Second, Contradictory Theories1. Change the coping strategies in overcoming conflicting relationships: On the job training so that the employees will understand the beliefs of the church and the institutional services and mission, and then identify the service concept; actively participate in the church activities to establish good relationship between the community and the church members.2. Organizational change coping strategies: he Daycare service to be changed to a Live In full accommodation service, transformation of the standard of the organizational attitude with the resolve “ if this is the road, then we must resolve to walk the way” attitude, in order to face organizational change.3. Contradiction in role change: service users who have good learning capacity will lead those service users with poor learning ability, this study has good results. In addition, focus on service user’s personal privacy, in accordance to their personalities and identity to complement space constraints and lack of hardware. Finally, this study through the hedgehog principle theoretical study, found in the Chinese Holy Martyrs Center for the training of the handicapped coping strategy, has the passion principle, the most adept of the characteristic and resource engine of the three most important factors, |
