    Abstract:   本研究由專業化與家族主義對嘉義縣小型教養院影響為例。探討小型教養院從創業的家族成員經營到面臨評鑒制度的專業化過程,並在評鑒的過程中,運用華人文化的特色,讓機構得以維持運行。   研究者以深入田野之方式觀察小型教養院之運作情形。透過參度訪談與參與觀察,瞭解家族機構的家族成員與非家族人員共九位成員的觀點分析,以瞭解教養院內日常生活運作型態,並且免對專業制度如何因應。   經訪談後,主要研究發現:1、草創時期,家族成員進入機構,逐漸形成家族主義經營方式,過程中家族主義與專業主義並無太多衝突。2、機構穩定後專業化制度與家族主義產生衝突,並且帶來行政上與經營上的矛盾。3、當機構受到專業化的影響後,小機構面臨大機機構的資源競爭及不公平的評鑒制度的問題。4、家族機構對專業化後種種在評鑒制度上的弱勢運用華人社會文化的方式來解決決專業衝突下與家族主義下的衝突。   最後研究者透過華人社會文化來觀看家族主義與專業主義,在華人社會下的影響,並且如何在各種專業制度下因應,以及家族主義持續在家族機構上,相互並行。
      This study used The influence of the Professionalism and Familism in Private organization: The Case of Small-nursing institution in Chiayi Country as case studies to explore the focus small -nursing institution from the family members of the the entrepreneurial business professionalism to face evaluation system process. And in the evaluation process, the use of the characteristics of Chinese culture, and institutions maintained run.   Researchers observed depth field of the operation situation of small workhouse. Through the parameters degrees interviews and participant observation, to understand the point of view of the nine members of the family, the family members and non-family staff free analysis, to understand the types of correctional institutions daily life functioning, and how to respond to professional system.   Interviewers after the main findings: 1, being founded, family members from entering the organization, and gradually form a family 'mode of operation, the familism process and professionalism was not much conflict. Stable institutions specialized system familism conflict and bring administrative and operating contradiction. 3, when the institutions are professional, small organizations face the problem of large institutions of resource competition and unfair system of evaluation. Family institutions the decision professional conflict with family doctrine to resolve conflicts of specialization after use of the culture of the Chinese community in the evaluation of institutional weakness.   Finally, the researchers watch familism and professionalism through the culture of the Chinese community, the Chinese community of the impact, and how in a variety of professional system response, as well as the familism continued in the family institutions, in parallel with each other.
