組織公平、工作滿足、組織承諾及組織公民行為,對學校的教學及行政運作有極其重要的關係與影響,而過去學者的研究架構,同時討論前述四項的文獻並不多見。此外,面對社會的變遷,學校組織正面臨了新一波的變革。因此,若能了解工作滿足在不同的組織變革認知中對組織公民行為的影響為何,將有助於學校人力資源的管理,進而提昇學校效能。本研究旨在瞭解不同教師背景在組織公平、工作滿足、組織承諾、組織變革認知及組織公民行為的差異情形;並探討組織公平、工作滿足、組織承諾及組織變革認知對組織公民行為之影響。本研究以問卷調查方式蒐集資料。在樣本的選取上以研究者電話拜訪確認有受訪意願之嘉義縣國小教師為研究對象,共發410份問卷,回收有效問卷326份,有效問卷回收率86.7%。調查所得資料以信度分析、因素分析、相關分析與迴歸分析驗證研究假設。研究結果發現:組織公平對工作滿足有顯著的正向影響;組織公平對組織承諾有顯著的正向影響;組織公平對組織公民行為有顯著的正向影響;工作滿足對組織承諾有顯著的正向影響;工作滿足對組織公民行為有顯著的正向影響;組織承諾對組織公民行為有顯著的正向影響;組織變革認知對組織公民行為有顯著的正向影響。基於以上研究結果,對教育主管機關、學校行政主管及未來研究者提出建議。 Organizational justice, job satisfaction, organizational commitment, and organizational citizenship behavior have important influences on teaching and administrative operation of the school. However, in the past, these four items were rarely discussed in the scholars’ research. In addition, the school organization encounters a new revolution because of the changes of the society. Therefore, with the understanding of the influence of job satisfaction on organizational citizenship behavior we can do better in the management of the human resources of the school, and then promote the efficiency of the school. The purpose of this study was to understand the differences of organizational justice, job satisfaction, organizational commitment, perception of organization changes and organizational citizenship behavior among teachers with different backgrounds. The study adopted questionnaire. Samples were selected from the elementary school teachers who showed their willingness to answer the questionnaire on the researcher’s confirming phone calls. 410 questionnaires were distributed and 326 valid questionnaires were received. The effective response rate was 86.7%. The data were analyzed by Reliability Analysis, Factor Analysis, Pearson Product-Moment Correlation and Regression Analysis to prove our research assumptions. The results were as follows: organizational justice had a significant positive influence on job satisfaction; organizational justice had a significant positive influence on organizational commitment; organizational justice had a significant positive influence on organizational citizenship behavior ; job satisfaction had a significant positive influence on organizational commitment; job satisfaction had a significant positive influence on organizational citizenship behavior ; organizational commitment had a significant positive influence on organizational citizenship behavior ; perception of organization changes had a significant positive influ-ence on organizational citizenship behavior . This study offered suggestions based on the research results as references for the educational administration and future research.
