國防組織制度因為資源限制而催化著變革,例如:人員維持費過於龐大,軍事投資不足,故推行組織變革,讓資源分配趨於合理。一個成功的國防組織改革,須善用各種力量,其中志願役士官兵的工作滿足及留任意願為影響組織變革是否成功的關鍵因素。因此本研究以馬祖地區志願役士官兵為研究對象,探討國軍志願役士官兵工作滿足與留任意願之影響情形。本研究係採便利抽樣方式,透過問卷調查蒐集資料,並運用描述性統計、獨立樣本t檢定、單因子變異數分析、皮爾森相關分析、迴歸分析等統計方法進行檢驗。其研究結論為:不同婚姻狀況、年齡、階級、居住地區的受測者對於工作滿足各層面在「工作滿意度」、「直屬上司」、「同事」、「升遷與薪資」層面上已達顯著水準,大致而言有差異;不同婚姻狀況、年齡、階級、居住地區的受測者對於整體留任意願全部已達顯著水準,大致而言有差異;「工作滿足」與「留任意願」各層面為高度相關以上。這代表工作滿足高,可提升留任意願;工作價值觀對工作滿足與留任意願關係間之干擾效果,其研究結果顯示工作價值觀具干擾效果。 Organizational system of national defense because of resource constraints catalyzes change, such as that: the maintenance costs are too much large, military-investment, so the implementation of organizational change, the distribution of resources more reasonable. A successful reform of national defense organization, to make good use of various forces, including Volunteer Non-Commissioned Officers and Soldiers Job Satisfaction, Retention and work value change is a critical success factor. Therefore, in this study, we want to explore the Volunteer Non-Commissioned Officers and Soldiers in Matsu of Job Satisfaction, Retention and work value. In this study, convenience sampling method to collect data through questionnaires, and the use of descriptive statistics, independent sample t-test, ANOVA, Pearson correlation analysis and regression statistical methods such as inspection.
