    Abstract:   隨著科技的發達,社會結構改變與經濟活動的競爭,學校的管理也朝向企業化管理,也因如此,人員的素質成為能否具有競爭優勢的大學重要條件之一,在組織中,教師是先遣部隊,行政人員則是擔任重要的後勤人員,影響學校校務發展,其重要性自是不容忽視。本研究以基隆地區某技術學院之教職員工為研究對象,以人格特質、工作壓力、工作滿足、組織承諾等四個層面來探討其對離職傾向之影響。最後,根據研究結果提出結論與建議,提供學校作為校務發展之參考依據,期能採行更完善的管理制度,以避免培育的人才流失。
      As technology advances, social structure changes and competition of economic activities, the school management has also been towards enterprise management. Because of this, the quality of personnel may be a critical factor of being a university that has competitive advantage. In the organization, the teachers are the advance forces, and the executive officers served as important logistics personnel ; and they affect school development. So the importance of personnel can not be neglected. In this study, faculty of Institute of Technology in Keelung are used as a research object. Personality traits, job stress, job satisfaction and organizational commitment are used to explore their effect on turnover intention. Finally, conclusions and recommendations are made according to results of the study to provide as a reference for school development. So as to adopt more perfect management system to avoid turnover.
