    Abstract:   本研究為一個案研究,分析「欣榮紀念圖書館暨玉蘭文化會館」的志工管理模式,探究的問題有四 :一、欣榮紀念圖書館志工參與動機和工作滿意狀況的情形為何?二、欣榮紀念圖書館志工的管理方式為何?三、志工與館方互動關係對志工服務意願的影響為何?四、欣榮紀念圖書館志工管理的問題與困境?   針對本文之研究目的與問題,採取深度訪談法、參與觀察法,經由個案描述,將研究結果加以歸納分析,獲得以下幾點結論:一、加入志工的動機主要可以提昇生活品質豐富生活內涵,打發時間,希望可以回饋社會等。對工作狀況都很滿意希望圖書館能永久存在,也能一直擔任志工來服務大眾。二、志工管理方式是依據志願服務法辦理,用很寬鬆、彈性的態度來接受志工志願服務的特性,只要志工將份內應該做的事完成就好,不會有太多的要求。三、志工與館方的互動關係很好,志工的流失率不高。四、志工管理上的困境是六、日排班問題;各小組人數不均;志工服勤的心態。
      A case study was used to analyze the management of volunteers in Hsin Rong Memorial Library & Yu Lan Cultural Center. Also, in-depth interview and field study with participatory observation were carried out. The findings were concluded as the following:I.Motives for being a volunteer includes: to promote living quality, to enrich content of life, to give away free time and to give one's feedback to the society. All the volunteers are satisfied with their work situation and hope the library can exist forever so that they can be volunteers in the long run.II.The managing for volunteers appeared to be liberal and flexible. Volunteers are highly respected based on their volunteer characteristics without being required too much tasks as long as they perform their jobs accordingly.III.The library and the volunteers maintained wonderful interaction relationship with very low leaving rate.IV.Problems and difficulties faced by the library were: shortage of weekend shifts, non-consistent numbers of volunteers in each team, and diversified serving attitudes of volunteers.
