摘要: | 集團雖然興起的時間不長,但已被認為是促進出版企業快速成長、提升競爭力、擴大經營範圍最直接方式,也是擴大市場規模、提高經營績效、分散企業風險與開拓市場商機等的最佳途徑;然而,集團化的過程會導致組織內工作、組織結構、溝通及價值觀等組織內部環境系統實際及認知的改變,而編輯人員的工作態度正是出版組織中影響集團化成敗的關鍵角色之一。 出版集團企業的研究,多半偏重於多角化策略、管理策略與經營績效之間的研究,本研究針對個案出版企業集團化之過程探討出版企業集團內部圖書編輯人員工作價值觀與組織承諾之關係,以及因企業集團化對於圖書編輯人員工作價值觀與組織承諾上之影響。 城邦出版集團圖書編輯人員為問卷調查對象,經以電腦統計軟體SPSS 8.0對43份有效問卷統計分析得到研究結果,結論摘要如下: 一、個案出版企業集團圖書編輯人員工作價值觀與組織承諾之因素構面: 1. 本研究對工作價值觀因素分析的結果,共抽取6個因素,分別命名為「內在價值」、「工作人際」、「收穫保障」、「組織安全」、「工作安定」、「交通便利」。 2. 本研究對組織承諾因素分析的結果,共抽取3個因素,分別命名為「價值承諾」、「努力承諾」、「留職承諾」。 二、個案出版企業集團圖書編輯人員工作價值觀與組織承諾之關係: 1. 個案出版企業集團圖書編輯人員工作價值觀與組織承諾兩構面間呈現中度正相關。 2. 個案出版企業集團圖書編輯人員工作價值觀與組織承諾因素相互之間,編輯人員內在價值的工作價值觀與組織承諾之間有最高的解釋力;而收穫保障的價值觀對努力承諾的相關程度亦最高。 3. 組織承諾的3個因素相互之間顯著相關,尤以價值承諾與留職承諾之間相關程度為最高。 4. 工作價值觀的6個因素相互之間,有「組織安全」與「收穫保障」有最高相關;整體而言,「內在價值」與其他工作價值觀之相關程度最高,而「交通便利」與其他因素之間的相關程度最低,「工作人際」亦非工作安定的穩定因素。 三、企業集團化在個案圖書編輯人員工作價值觀與組織承諾上之影響: 1. 個案出版企業集團圖書編輯人員在工作價值觀上普遍呈現一致性,但曾經歷不同出版社的編輯人員對工作價值觀重視程度顯著高於只在個案集團工作過之編輯人員。 2. 不同業界經驗之個案出版企業集團圖書編輯人員在價值承諾與留職承諾上有顯著差異,在努力承諾則無顯著差異。 3. 個案出版企業集團圖書編輯人員「職位身份」與「職業歷程」在組織承諾上之交互作用顯著;曾經歷不同出版社之高階編輯人員,其組織承諾顯著高於只在個案集團工作過之高階編輯人員。 納結論並提出具體建議,以供出版業持續集團化之參考。 The conglomerate of publishing enterprises has passed for the most direct way to accelerate the growth of publishing business, promote the competition ability, and extend the scope of business. It has also passed for the best path to extend the market size, improve management performance, dispel business risks, and expand business opportunities. However, in the organizational environment system, the conglomerate results in some physical and perceptive changes in works, organizational structure, communication, values, and so on. Editors’ attitude in the publishing organization would be one of the key point of affecting the conglomerate success or failure. The emphases in the past studies about the conglomerate of publishing enterprises were on the researches among diversification strategies, management strategies and management performance. This study is to investigate the relationship between work values and organizational commitment among book editors and the effects on both from the conglomerate of the case publishing enterprises. The data collected from 43 book editors from Cite’ Publishing Ltd. were analyzed by SPSS for windows 8.0 computing software. The statistically significant findings are as follows: 1. Analyses for the factors of work values and organizational commitment among book editors from the case publishing group: (1)Factors influencing work values were inner value, interpersonal relationship, income guarantee, organizational safety, working stability and convenient traffic. (2)Factors influencing organizational commitment were value commitment, effort commitment and retention commitment. 2. The relationship between work values and organizational commitment among book editors from the case publishing group: (1)The relationship between work values and organizational commitment among book editors from the case publishing group was positive and middle correlation. (2)Among the factors of work values and organizational commitment, there were significant correlations among inner value and organizational commitment. The correlation between income guarantee and effort commitment was significant. (3)The correlation among the 3 factors of organizational commitment was significant, and there were the most significant between value commitment and retention commitment. (4)Among the 6 factors of work values, there were the best correlations between inner value and others, but the worst correlations between interpersonal relationship and others. 3. The effects of the conglomerate of publishing enterprises on book editors’ work values and organizational commitment from the case publishing group: (1)The book editors of the case publishing group generally show the coherence in work values, but editors who had worked at several publishing companies significantly lay more stress on work values than those having worked at only the case one. (2)The book editors of the case publishing group with different business experiences make significant distinction between value commitments and retention commitments, while they make no clear difference in effort commitments. (3)The book editors’ position and working mechanism interact significantly in organizational commitments. The high-ranking editors having worked at different publishing companies significantly place more emphasis on organizational commitments than those having worked only at the case publishing group. The results of this study are expected to be helpful to the conglomerate of publishing enterprises in Taiwan. |
