    摘要:   我國軍部隊配合政府「提昇全球競爭力」的施政目標,朝向建立精、小、強之現代化國防武力目標邁進,積極推動「精實案」及「精進案」,空軍遵循國防部政策指導,快速達成精簡目標。本研究以問卷調查方式,探討空軍後勤維修人員的組織變革認知、組織公民行為、工作滿足對工作績效之影響,以提出相關之具體結論與建議,期能提供空軍後勤維修部隊人員參考,以有效發揮整體效益。   本研究採用之統計方法包括:因素分析、信度分析、描述性統計、差異分析、相關分析、迴歸分析及徑路分析等分析方法。研究成果如下:1. 維修人員的個人特徵(年齡、婚姻狀況、軍事進修學歷、階級、職務、維修工作年資、訓練背景)對組織變革認知、組織公民行為、工作滿足與工作績效均具有部份顯著差異。2. 維修人員在組織變革認知、組織公民行為、工作滿足及工作績效各研究變項之間有部份顯著相關。3. 維修人員的組織變革認知、組織公民行為、工作滿足對工作績效有部份顯著影響。4. 維修人員的組織變革認知、組織公民行為、工作滿足各變項間對工作績效以徑路分析方法分析,呈現顯著影響。   依據上述研究發現,提供飛機維修部門提昇飛機維修人員工作績效之對策及未來研究之參考。
      Taiwan Armed Forces are teaming with the government to promote global competitiveness. Armed Forces are getting more focused on smaller and stronger to modernize the national defensive posture. The Air Force is working actively on down-playing and upgrading manpower programs to comply with the Department of Defense's downsizing policy. This study adopted the methodology of questionnaire to investigate the relationship among organizational change recognition, organization citizen behaviors and job performance of the personnel in the ROCAF logistic services. In order for the study to be beneficial, specific conclusions and recommendations will be provided to each person for future reference.   This study utilizes factor analysis, reliability analysis, descriptive statistics, differential analysis, correlation analysis, regression analysis and path analysis to complete the associated research. The results of the analyses are described as follow: 1. Individual characteristics showed partially significant difference in the organizational change recognition, organization citizen behaviors, job satisfaction and job performance.2. Organizational change recognition, organization citizen behaviors, job satisfaction and job performance had partially significant correlation.3. Organizational change recognition, organization citizen behaviors and job satisfaction showed partially significant effect on job performance.4. The path analysis had shown that Organizational change recognition, organization citizen behaviors and job satisfaction had significant effect on job performance.   In accordance with the results of the study, the strategies were provided of the personnel of aircraft maintenance wings and for future study reference.
