    Abstract:   女性軍人身處部隊這個遍布陽剛氣息的環境,雖然不見得懷抱晉升將軍的理想,但是如何撥開橫陳在軍旅生涯道路層層障礙,使其能夠有公平的進修與任職機會,保障其權益,是我們必須努力的目標。同時,我們也更期待能夠有更多的女將軍出現。   本研究旨在對空軍後勤部隊成員以問卷調查方式,探究各變項對升遷機會之差異性分析、影響性分析及徑路影響效果探討,以提出相關之具體結論與建議,期能提供空軍後勤部隊各階層人員參用,以建立一個能保障女性軍人的工作權益,又能維持軍隊戰鬥能力的軍事文化。   本研究採用之統計方法包括,描述性分析、信度檢定、因素分析、差異分析、迴歸分析及徑路分析。研究成果主要有下列三項:一、差異性:不同個人特徵對人格特質、組織文化、工作價值觀、工作投入及升遷機會均具有部分顯著差異。二、影響性:親和性、組織認同、內在價值觀、工作趨避及敬業精神對工作投入及升遷機會均具極顯著正向影響性;嚴格監督及年資輩份文化對工作投入具負向影響性;人格特質、組織文化、工作價值觀與工作投對升遷機會具極顯著正向影響性。三、徑路關係:各變項對升遷機會計十二條路徑,除人格特質具正向顯著影響,餘均為正向極顯著影響。
      Although most of the female military personnel does not possess the aspiration to be a general while they are in the all over masculine environment, say, the armed forces, this is, however, to remove the female military personnel from the obstacles of the career and to provide the impartial opportunities for employments, educations, and preservation of entitlement in the military should be the goal struggled by the armed forces since there was female military personnel promoted to be a general. Furthermore, we also expect that there are more female generals in the near future.   This study aimed to appraise the members in the air force logistical services with questionnaires to survey the discrimination and interactions among each variable and the promotion, as well as the characteristics of variables. According to the appraisal, the study expected to bring the associated concrete conclusions and propositions for all the grades of personnel in the air force logistical services to refer. Moreover, it is believed the armed forced can establish the certain culture to preserve the female military personnel's entitlement and the capabilities of military operations.   The descriptive statistics analyses, reliability analyses, factor analyses, discriminative analyses, regression analyses and path analyses were conducted in this study. The consequences of this study are specified as below:1. Discrimination: Different personal characteristics correlated partially significant differences with the variables of personality traits, organizational behavior, work value, job involvement, and promotional opportunity.2. Interactions: the dimensions of agreeableness, organizational commitment, work attitude, and job conscientiousness, as well as the dimensions of personality traits, organizational culture, work value, and job involvement correlated extremely positive interactions with the variable of promotional opportunity, whereas the dimensions of strict supervision and seniority correlated negative interactions with the variable of job involvement.3. Correlations of paths: there are totally twelve paths from each independent ariable to promotional opportunity.     Besides the positive correlations between the variable of personality traits and promotional opportunity, all variables correlated extremely positive correlations with the variable of promotional opportunity.
