醫療機構真正成功的關鍵除提升外部顧客的滿意之外,對於內部員工工作滿足程度更是不可忽視。因為員工的工作滿足若無法適時的提升,視必對整體的醫療服務品質產生負面的影響效果。 因此,藉由本研究之進行,除瞭解醫院員工個人背景對於組織文化、領導特性以及志工精神的認知程度之外,可進一步瞭解員工對其工作滿足情形。本研究選擇三家不同宗教之教學醫院進行研究,依宗教性質分別為佛教、基督教以及天主教等醫院,以問卷方式進行調查,並以SPSS統計軟體進行資料分析,使用之統計方法包括描述性統計、T檢定、單因子變異數分析等,爾後則運用結構方程模式(Structural Equation Modeling, SEM)分析變項之間的線性結構關係。 研究結果發現,不同個人特徵的員工於組織文化、領導特性、志工精神以及工作滿足的認知上有顯著差異。於結構模式中更可發現本研究所建構的各模式適配度相當良好,內部適配度之品質也獲得肯定,綜合研究之結果,組織文化對於領導特性、志工精神與工作滿足變項之間具有正向影響性,員工對於志工精神的認同程度愈高,其工作滿足程度相對也愈高。 The real success factor for medical institutions is not just merely considering how to improve the satisfaction of external customers. It cannot be ignored to convince employee’s satisfaction on their jobs. Because overall service quality will decrease and consequently create negative effects if the job satisfaction level of hospital staffs can not be appropriately improve in time. Therefore, the purpose of this research is not just to understand the personal background of hospitals staffs has on the perception level for organization culture, leadership characteristics and volunteer spirit but also allows further understanding of the job satisfaction state of employees. This research was conducted at three different religious teaching hospitals, Buddhism, Christianity and Catholicism using questionnaire. Data was analyzed using the SPSS statistical software. Descriptive analysis, T test and one-way ANOVA were used in this research for statistical analysis, followed by structural equation modeling (SEM) for analyzing the linear structure relation between variables. Study shows significance perception difference on organization culture, leader characteristics, volunteer spirit and job satisfaction among different personal attribute groups. The structural pattern reveals that each mode has a very good goodness of fits. The quality of the internal goodness of fits also receives approval as well. To summarize the research findings, organization culture has positive impact on leader characteristics, volunteer spirit and job satisfaction. The higher recognition level employee has for volunteer spirit, the higher job satisfaction one has for job.
