    摘要:   國內對圖書出版相關行業人員整體職涯發展的研究較為缺乏,因此,本研究針對我國圖書出版編輯人員進行研究,以獲得其職涯歷程、職涯發展情形與影響職涯因素之完整性資料。俾掌握職涯管理的主要問題與因應模式,期望對圖書出版編輯人力的培育及人力資源管理有所裨益。具體而言,本研究目的如下:(一)探討對於圖書出版編輯人員而言,職涯發展的意涵。(二)瞭解圖書出版編輯人員職涯發展而面臨的問題。(三)瞭解影響圖書出版編輯人員職涯管理的主要因素。(四)探討圖書出版編輯人員職涯管理在不同位階的職能與職涯轉換的影響因素。(五)歸納及詮釋圖書出版編輯人員職涯管理之因應模式。   本研究採質性研究方法,以有效達成研究目的。以滾雪球抽樣的方法尋得符合研究目的且能充分代表研究現象經驗的研究樣本23位。以深度訪談為主要蒐集資料方法,採半結構式訪談,以期深入追問及發現談話內容的深層意義。將訪談所獲得的資料進行質性資料的分析。採用主題式分析法,並將所收集的資料編碼以明確管理與分類。研究之重要結果如下:1.台灣圖書出版業編輯人員職涯管理是自我學習成長、自我認知統整與自我實踐的歷程,也是連續動態的工作轉換的歷程。2. 影響基層編輯及中階編輯人員之職涯管理的直接因素為,組織因素及個人因素,影響高階編輯人員職涯管理的直接因素是產業環境因素及組織因素。3.組織內職涯發展的編輯人員在工作轉換上採取組織內垂直式的升遷,採取產業內職涯發展的編輯人員在工作轉換是屬於垂直、水平式的升遷,採取跨產業職涯發展的編輯人員在工作轉換是屬於自我管理、掌握機會主動出擊為主,自主性進出不同組織、不同職位、不同工作屬性,展現出動態流動的、多變的職涯現象。  根據研究結果,對圖書出版編輯人員之職涯管理、規劃之建議及出版業界,經營者提出建議,最後對於有志進入出版產業擔任編輯人員給予建議,並對研究進行省思,提出後續研究之建議。
      The domestic investigation is deficient in the study of integral career development for Publishers. Therefore, this study were to get the complete information about career process, career development, and the influential factors that influenced career development from the editors in Taiwan. Be mastered the primary problems and the conflict coping styles, this study is expected to conduce human resource management and talents development for editors. For specific, the main purposes of this study as below: 1. To explore the implication of career development for editors in book publication. 2. To understand the problems consist in the career development of editors.3. To know the major factors that affected the career management of editors.4. To investigate the influential factors for the function on different position and career transfer in the editors’ career management.5. To generalize and to interpret the conflict coping styles of editors’ career management.Been found twenty-three adaptive objects by way of snowball sampling. The in-depth interview was adopted as the primary collection. And the semi-structured interviews were selected and anticipated discovering the deep meaning. The information will be analyzed by qualitative information. Selecting subject analysis, and will code the information so as to manage and to classify.    The result of this study as below: 1. The career management of Taiwanese editors is the process of self-learning, self-identification, self-integration, self-effectuation, and also continuous dynamic. 2. The direct factors are organizational cause and individual cause that influenced the career management of basic-level editors and middle-level editors. And then, the industrial conditions and organizational cause are the direct factors that influenced the career management of high-level editors. 3. The vertical moves in organization was adopted while career transferring by the editors with careers in organization. The vertical moves and horizontal moves were adopted while career transferring by the editors with career development in industry. The self-management and voluntary were selected while career transferring by the editors with organization-boundary less career, the dynamic and changeful phenomenon were revealed by this kind of editors who moved autonomous among the different organization, different position, and different affections of career.    According to the result of this study, the operators advanced the managing and planning suggestion for editors and publishers. In conclusion, the thinking for study was aroused. There are suggestions for the person who interested in editing, as well as the recommendation for the posterior studies.
