本研究旨在探討新北市國民小學輔導行政教師工作壓力與因應策略,研究目的為探討目前新北市國小輔導行政教師之工作內容與現況、工作壓力來源及面對工作壓力時所採取之因應策略。本研究採質性研究,以文獻分析法及深度訪談法進行研究,本研究訪談9位新北市國小輔導行政教師,整理他們的訪談資料後,得到以下研究結論:壹、新北市國民小學輔導行政教師的工作內容一、行政業務:(一)每日的公文業務;(二)每學期都要辦理輔導相關研習;(三)學校例行性輔導活動推展。 二、輔導工作:(一)輔導協調工作;(二)輔導人力分配;(三)危機處理能力。三、上級的業務:(一)承接上級額外指派之任務與活動;(二)教育局的輔導訪視與評鑑。貳、新北市國民小學輔導行政教師的工作壓力來源一、工作負荷方面:(一)輔導行政工作繁雜,要輔導也要行政;(二)學生家庭問題最為棘手。二、專業知能方面:(一)透過職前訓練與輔導團隊合作解決專業不足問題;(二)現行輔導專業人力仍有不足。三、上級壓力方面:(一)過多上級額外業務,造成行政負擔壓力;(三)輔導訪視和評鑑太多且內容缺乏整合,加班趕工是常態。四、角色肯定方面:(一)協調過程成功與否,影響輔導人員士氣;(二)「輔導無效論」打擊輔導人員信心。參、新北市輔導行政教師壓力因應策略之運用一、先處理情緒再處理事件。二、保持正向態度面對問題。三、輔導人員要適時調整心態與情緒。四、善用校內外輔導團隊人力與資源。五、輔導工作目標縮小,隨時肯定自我。六、增加專業能力方式:(一)多參加輔導知能相關研究;(二)多與其他輔導行政教師經驗交流。肆、個人背景中婚姻狀況、輔導行政年資、學校規模對輔導行政教師的工作壓力有顯著影響;個人背景中性別、婚姻狀況、輔導行政年資、學校規模對輔導行政教師壓力因應策略會產生影響。 This study aimed at investigating work stress and coping strategies for elementary school teacher with counseling administrator in New Taipei City. The purpose of the study is to explore work contents and current situation of work, work pressure and countremeasure strategies of counseling administrator teacher. The datas are collected through qualitative research, literature analysis and in-depth interviews. There are nine counseling teacher participating in this study. The conclusions of this study are shown as follows: I.The work contents of counseling teachers at elemetary schools in New Taipei City: 1. Administrative services: (1) Running daily document business; (2) Holding relate workshops in every semester; (3) Promoting of regular related wordshops in schools.2. Counselling work: (1) Counselling and coaching; (2) Counselling manpower distribution; (3) Capabilities of crisis management.3. Businesses at higher levels: (1) Undertaking tasks and activities assigned by superiors; (2) Guidance visits and assessments by the Education Bureau.II. Sources of work stress for elementary school teacher with counseling administrator in New Taipei City: 1.Workload: (1) Counselling administrative work is complex, with both administrative and counseling work; (2) The problem of students' family is the most difficult.2. Professional knowledge: (1) Enhencing professionalism through pre-employment training and counseling; (2) Current professional mentoring is still inadequate.3. Superior pressures: (1) Excessive extra business from superiors causes administrative burdens; (2) There are too many counseling visits and assessments but with lack of content integration. Teacher-counslors usually work overtime.4. Positive roles: (1) The success of coordination process will increase the morale of the counselors; (2) "Invalid counseling" will decrease the confidence of counselors.III. The Application of Pressure Coping Strategies by elementary school teacher with counseling administrator in New Taipei City: 1. Always deal with emotional problems before events.2. Maintain positive attitudes to face problems.3. Counsellors should timely adjust their attitudes and emotions.4. Make good use of the manpower and resources of the tutoring team inside and outside the school.5. Reducing the goal of counseling work and having self-affimation.6. Ways to increase professional capabilities: (1) More participations in counseling and knowledge-related research; (2) More exchanges with other counseling administrative teachers.IV. Influence of personal background, marriage, status of age, school size have on work pressure of counseling administrative teachers. Influence of personal background, gender, marriage, status of age, school size have on countermeasure strategies of counseling administrative teachers.
