    摘要:   餐旅業屬勞力密集的產業,不僅工作時間長不固定且工作內容不易標準化的特性,造成了餐旅業有低薪資、低門檻、高離職率的現象。為了提高員工的工作滿意度,企業主往往會提出不同的誘因,如透過加強組織氣候或員工福利來提升員工的工作滿意度,以降低離職率。國內有關組織氣候對於工作滿意度或員工福利對於工作滿意度的研究不在少數,且研究發現組織氣候及員工福利的實施有助於提昇員工工作滿意度及提高留職意願。然而,回顧相關文獻後發現,研究對象均集中在高科技、製造、銀行、醫療、教育等行業。因此,若藉由組織氣候或員工福利來提升餐飲部員工的工作滿意度,其研究結果是否會如文獻所述,有待進一步探討。為彌補此一缺口,本研究以台灣國際觀光飯店餐飲部員工為研究對象,探討組織氣候對工作滿意度的影響,並以員工福利為干擾變項,探討員工福利是否會對工作滿意度產生干擾效果。本研究以問卷收集資料,施測對象為全國65家國際觀光飯店之餐飲部從業人員。    研究發現 1): 組織氣候會正向影響國際觀光飯店餐飲部人員之工作滿意度。也就是說,當組織的獎酬制度越完善與衡量標準越一致時,且員工與上司間感情越好、上司支持度越好時,其員工工作滿意度也越高。2): 保險性福利會干擾組織氣候,且對工作滿意度有正向影響關係。亦即當組織提供的保險性福利越完善時,組織氣候越高的工作人員其工作滿意度也越高,且此正向關聯性強於低保險性福利者。眷屬性福利會干擾組織氣候,對工作滿意度有負向關係,即當組織提供的眷屬性福利越少時,組織氣候越高的人員其工作滿意度也越高,且此負向關聯性強於高眷屬性福利者。本研究希冀能提供實證填補組織氣候、員工福利與工作滿意度間關係餐旅業方面之文獻缺口;並提供餐旅業者改善員工離職之人力資源策略擬定之參考。
      Hospitality industry is labor-intensive industries, not only to work long hours are not fixed and not easy to standardize the characteristics of job content, resulting in the hospitality industry of low wages, low threshold, high turnover rate of the phenomenon. In order to improve employee job satisfaction, business owners will bring in the different incentives.Therefore, the literature advocates by strengthening the organizational climate or employee benefits to enhance employee job satisfaction to reduce turnover. Nations concerning the organizational climate on job satisfaction or employee benefits on job satisfaction of a few, and found that organizational climate and employee benefits help to improve the implementation of employee job satisfaction and retention will improve. However, the literature review found that subjects are concentrated in high-tech, manufacturing, banking, health care, education and other industries. To compensate for this gap, this study Taiwan's international tourist hotels catering department staff as the research object of organizational climate impact on job satisfaction and to employee benefits for the moderator to explore whether the employee benefits would interfere with job satisfaction effect.   This study conducted a questionnaire survey for the National 65 international tourist hotels catering department staff. Analysis mainly taken Descriptive Statistics Analysis、Reliability and Validity Analysis、Factor Analysis、Canonical correlation and Hierarchical Regression Analysis.   Study found that organizational climate on job satisfaction have a significant positive correlation; employee benefits to organizational climate and job satisfaction were no significant moderating effect, And to sub-dimensions to analysis and found that the insurance of benefit to the organization between climate and job satisfaction have a significant positive moderating effect, and dependents of the welfare of the organization between climate and job satisfaction have a significant negative interference effect.
