    摘要:   本研究旨在探討中小學教師對組織認同的看法,以及對本身的階級認同、身份認同與專業自主性認同程度,並探討不同背景變項的中小學教師在主觀認同、專業自主性、籌組工會與罷教態度、組織認同上的相關情形。依據研究結果提出結論與建議,以提供教育主管機關、全國教師會與教師之參考。   本研究採文獻分析、問卷調查進行探討。首先,蒐集相關文獻,探討教師組織、階級與身份認同、專業自主性的理論基礎與內涵;其次以問卷調查法,抽樣台北縣市、高雄縣市共660位中小學教師進行問卷施測,調查結果以平均數、標準差、獨立樣本t檢定、單因子變異數分析、卡方考驗與複迴歸分析等統計方法,進行資料分析與討論。茲將研究所得的結論歸納如下:  一、中小學教師對於教師組織所應具備的專業組織功能與工會組織功能皆有中上程度的認 同,而對專業組織功能的認同高於對工會組織功能的認同。  二、不同「性別」、「學校規模」、「服務年資」的中小學教師在工會組織的認同有不同的認同情況;不同「學校類別」、「教育背景」的中小學教師在專業組織的認同上有不同的認同情況。  三、中小學教師在階級認同取向上以「中層」以上的階級為主,在身份認同取向上以「公共知識份子」的身份認同程度最高。  四、不同「縣市」、「性別」、「婚姻狀態」、「學校類別」、「服務年資」的中小學教師,在教師身份認同上有不同的認同情況。  五、中小學教師在專業自主性上呈現偏高的傾向,在Wright的六大階級分類中可分類於「半自主性受僱者」的位置。  六、不同「學校類別」、「教育背景」的教師在教學事務上有不同的滿意程度;不同「婚姻狀態」、「職務」、「教育背景」與「服務年資」的教師,在教學環境上不同的滿意程度。  七、中小學教師對於籌組工會大多數持贊成的態度,對於採取罷教方式大多數持反對的態度。  八、未婚教師贊成籌組工會的態度明顯高於已婚教師;不同「縣市」、「學校規模」的中小學教師在罷教態度上有不同的支持態度。   依據上述研究結果,對教育主管機關、全國教師會與教師提出下列建議:促進教師組織工會組織功能的完整,使教師組織擁有真正的專業與工會組織功能;提昇教師專業能力,保障教師權益,營造一個良好的教育環境;積極參與教育改革與教育政策的制定,提昇教師組織的影響力;團結一致、凝聚共識,達成公共知識份子所應擔負的使命。
      This research is talking about opinions of junior high and elementary school teachers in organization identification, class identification, identity identification and profession identification of themselves, and also discussing different background junior high and elementary school teachers how they think of subjective identification, profession, teacher union, boycott classes, organizational identification. According to the result of this research, the author applies conclusion and suggestion to teachers, Ministry of Education and National teachers, association.   This research uses literature review and do the questionnaire survey. First, collection related literature, studying the content and the theory basis of teacher,s organization, class and identity identification and profession; Secondly, using questionnaire survey, the sample would be 660 junior high and elementary school teachers who work in Taipei and Kaohsiung area.   The result of the survey will use statistical method like descriptive statistics, t-test, oneway analysis of variance, Chi-square test, multiple regression ….etc to analyze the information and do the discussion. The research comes to the following results:  A. Junior high and elementary school teacher all have above average identification of professional organizational function and union organizational function in teacher,s organization, and have higher identification in professional organization function than in union organizational function.  B. Junior high and elementary school teachers in different “gender”, “school size” and “serves year” have different situation of identification in union organizational identification; besides, junior high and elementary school teachers in different “type of school” and “educational background” have different identification situation in professional organizational identification.  C. Junior high and elementary school teachers tend to identify above average class in class identification and it is the highest that they identify themselves in public intellectuals.  D. Junior high and elementary school teachers in different “city”, “gender”, “marriage”, “type of school” and “serves year” have different circumstance identification in identity identification.  E. Junior high and elementary school teachers have higher tendency in profession, and it can be in the position “semi-autonomous employees” of Wright,s six levels.  F. Teachers in different “type of school” and “educational background” are satisfied differently with teaching situation; teachers in different “marriage”, “teaching position” and “serves year” are satisfied differently with teaching environment.  G. Most junior high and elementary school teachers agree with teacher union, and disagree with boycott classes.  H. Teachers who are single have higher agreement in teacher union than married teachers; junior high and elementary school teachers in different “city” and “school size” have different attitude in boycott classes.   According to the research result above, the author applies the following suggestions to teachers, the Ministry of Education and National teacher,s association: promoting teacher organization complete union function and make teacher,s organization to have a real professional and union function; improve teacher,s professional attitude and protect teacher,s right to create a good educational environment; actively join the educational reform and establishment of education , and increase the influence of teacher,s organization; get together, have compromise, achieve the responsibility what public intellectuals should do.
