摘要: | 在教師兼任行政工作逐漸式微的時代背景,面對少子化的當下、教師志業的轉型,研究者認為現今的兼行政職教師須正視情緒勞動並懂得妥善運作。本研究援引Hochschild(1983)情緒勞動理論與Goffman(1956)戲劇理論,旨在探究國小教師兼任行政工作的情緒勞動,採質性研究,深度訪談搭配紮根理論的研究分析策略,研究對象為三位兼任行政職的國小教師。應用本研究理解的情緒勞動:「教師在不同的工作情境之下,基於專業的要求,面對不同的『人』,與之互動;並得處理與人相關的事,對情緒的內在感受與外在工作表現,所運作的調節歷程。」進一步探究三大研究問題與目的,包括國小教師兼任行政工作的情緒勞動表現與類型、國小教師兼任行政工作的情緒勞動調適與策略、國小教師兼任行政工作的情緒勞動管理與規則。 本研究的結論發現:(一)國小教師兼任行政工作的情緒勞動表現與類型,包括表層展演的「隱藏自我,追求專業」、「權力位階,上下關係」、「人在官場,身不由己」;深層展演的「正向正念,齊心齊力」、「結合興趣,樂在其中」、「由衷而發,奉獻教育」。(二)國小教師兼任行政工作的情緒勞動調適與策略,包括「關係建立,無往不利」、「逆來順受,轉念翻身」、「積極面對,理性解決」、「休閒後台,充電取暖」、「據理力爭,適時發聲」、「理念不合,選擇出走」。(三)國小教師兼任行政工作的情緒勞動管理與規則,包括「黑臉白臉,分進合擊」、「辭嚴色厲,不怒於心」、「前台制約,印象管理」、「不能決定,長官決定」、「同理傾聽,將心比心」、「美化環境,心靈管理」。期許國小教師兼任行政工作時,能運用以上心法,將情緒勞動拿捏分寸,使身心與環境能平衡和諧。 In the era of teachers with administration work gradually faded away, facing the trend of fewer children, the transformation of teachers' careers nowadays, researcher thought teachers with administration work should face up to the issue of emotional labor and manipulate it properly. This study quoted Hochschild(1983) emotional labor and Goffman(1956) dramaturgical theory, the main purpose was to explore the emotional labor of primary school teachers with administration work, using qualitative research, through in-depth interview and grounded theory strategy, three elementary school teachers with administration work as the research objects. Applying the understanding of emotional labor for this study, “Teachers are in the different working situation, based on the demanding of profession, face different kinds of ‘people’, interact with them; besides, deal with the work relating to people, manipulate the process of the emotion from inside feeling and outside working performance.” Furthermore, exploring three research questions and purpose, including the performance and types of emotional labor of primary school teachers with administration work, the adjustment and strategies of emotional labor of primary school teachers with administration work, the management and rules of emotional labor of primary school teachers with administration work. The study conclusion found: (1) The performance and types of emotional labor of primary school teachers with administration work, including surface acting, “Hiding for profession.”; “Power decides relationship.”; “Bureaucracy defines presentation.”, and deep acting, “Positive thinking with cooperation all together.”; “Working is enjoying hobby.”; “Heartfelt devoting to education.” (2) The adjustment and strategies of emotional labor of primary school teachers with administration work, including, “Relationship contributes to working.”; “Switch thinking to grin and bear it.”; “Face and solve rationally.”; “Back stage for energy.”; “Claim for voicing.”; “Choose to exit.” (3) The management and rules of emotional labor of primary school teachers with administration work, including, “Black and white face.”; “Dressing down with no angry inside.”; “Front stage controls impression management.”; “Decision depends on the boss.”; “Heart to heart with empathy.”; “Mind management by cleaning.” Expecting the primary school teachers doing administration work, manipulate the above methods, control emotional labor smartly, make bodies and mind balance and harmonious. |
